The more you try to look forward – at the changing business environment and within the field of auditing – the more it seems that change is the only constant. The broad consensus, that up to half of all current tasks within auditing will change significantly – and may even disappear – means, that planning a Talent Programme which prepares consultants and accountants to future tasks and adds new value to Deloitte, is crucial. Likewise, Generation Z – the new (digitally born) generation of employees, already entering the labor market, and representing 20% of the total workforce by 2020 – is a workforce, which Deloitte highly depends on.
Based on these observations, Deloitte needed talent development in a league of its own – and the talent programme ChangeMakers was created. ChangeMakers supports passionate, curious and ambitious talents in their career development at Deloitte. It is designed with great emphasis on 21. century skills and business understanding just as the learning is built on the latest knowledge within cognitive science, competence- and personal development. The aim is to attract and maintain the most skilled talents, as well as accommodate the digital and analog expectations which come from the future generations.
Process
Deloitte and Innovation Lab collaborated closely throughout 2016 in the creation of a modern, relevant, innovative talent programme with room for continuous development. Through various sprints and design workshops, Deloitte’s representatives from different business areas were given the opportunity to express their needs and wishes for talent profiles, competencies and overall mindset. Innovation Lab facilitated the process and offered expertise in areas such as digital learning, gamification, and generation studies. We also made a thorough mapping of the skills, which will define jobs in the 21st century, including an overview relevant methods for learning and an analysis of existing platforms in order to find the best elements catering for motivation, commitment, mutual feedback, knowledge gathering, and inspiration.
Based on the abovementioned process, the concept and the associated digital platform for ChangeMakers were born. A programme that will support the greatest talents in their career and development in Deloitte, while simultaneously utilizing the latest knowledge within competency development and personal growth looking at metacognition, flow theory, adaptive coursework, activation and retention, predictive rehearsal, retrieval practice, distributed learning, priming, gamification, peer reviews – and more.
Impact
With ChangeMakers, Deloitte has made a shift from having a reactive position to change to having an active and agile attitude towards the unpredictable development, which defines the workplace of the future – a unique opportunity to develop the Deloitte business, and the many customers they serve. Through the Talent Programme, employees of Deloitte have gained profound and unique expertise and developed capabilities to connect different perspectives and act in a complex world, in a way that makes Deloitte stand out from competitors in the market.
